高校有组织科研与拔尖创新人才培养协同:应为、难为与何为

Coordination between University Organized Research and the Cultivation of Top Innovative Talents:Advantages,Dilemmas and Pathways

摘要 在新时代教育强国战略与教育、科技、人才一体化发展布局下,高校有组织科研与拔尖创新人才培养协同发展承载着服务国家战略的使命担当。尽管顺应现代大学建设的内在逻辑并具有实践基础,二者有效协同仍需改进,反映出中国高等教育现代化转型过程中存在的实际问题。从两类活动的基本属性看,知识生产的效率逻辑与育人规律的人文逻辑存在张力,科研与育人范式冲突削弱了二者的协同基础。与此同时,制度体系不完善制约协同机制运行,表现为科层治理结构制约协同效能、量化评价标准挤压教师育人投入、协作平台缺位导致科研—教学联动受阻。而在更深的文化层面,认知共识缺乏和文化保守制约形成叠加效应,削弱了协同改革的内生动力。为破解这一困境,需以系统思维推动高校科研与育人的功能整合、制度变革与文化再生,通过涵育包容创新文化、重塑学术共同体精神、创新矩阵式治理结构、构建耦合联动式评价体系,为强国建设与教育、科技、人才一体化发展提供坚实支撑。 Under the national strategy for building a strong education system and the integrated layout of education,science,and talent,the coordination between university organized research and the cultivation of top innovative talents undertakes the mission of serving national strategy.Although such coordination conforms to the intrinsic logic of modern university development and is supported by a practical foundation,effective integration still faces significant dilemmas,reflecting deep-seated issues in the mod.ernization of higher education in China.At the level of functional attributes,the efficiency-driven logic of organized research conflicts with the humanistic logic underlying talent cultivation,and the divergent paradigms undermine the fundamental basis for coordination.Simultaneously,institutional barriers fail to bridge these fensions and instead hinder effective synergy,evidenced by a bureaucratic governance structure that restricts collaborative efficiency,quantitative evaluation metrics that crowd out faculty's commitment to teaching,and the absence of collaborative platforms that impedes research-teaching integration.Moreover,at the cultural level,a lack of consensus in cognition coupled with conservative cultural tendencies creates a compounded effect that weakens both the intrinsic drive for reform and the pace of innovation.To overcome these challenges,it is necessary to employ system thinking to advance functional integration,institutional reform,and cultural renewal.This can be achieved through fostering a culture that is inclusive and innovative,reshaping the academic community spirit,constructing an integrated matrix university governance structure,and building a coupling evaluation system,thereby providing support for national development and the integration of education,science,and talent.
