自我决定理论视角下医务人员职业倦怠影响因素分析 被引量:7

Study on the influence factors of health workers'job burnout from the perspective of self-determination theory

摘要 [目的]基于自我决定理论,分析医务人员的职业倦怠的影响因素,为更好地改善医务人员职业倦怠提出建议。[方法]采取方便抽样,使用MBI-GS量表对某医院医务工作人员进行问卷调查,回收有效问卷365份,使用SPSS 24.0对数据进行分析。[结果]激励因素中,工作自主权满意度得分最高,为(3.94±0.81)分;收入付出比得分最低,为(3.19±1.20)分。职业倦怠3个维度的得分分别为:情感耗竭(12.38±6.85)分、去人性化(9.45±6.37)分、低效能感(12.33±6.70)分,3个维度都主要以轻度倦怠为主,但在情感耗竭和去人性化维度上,倦怠程度相对较高,低效能感的倦怠程度相对较低。对24项激励因素进行主成分分析可得到内在激励、外在激励和人际关系3个主成分,多元回归分析发现内在激励对总体职业倦怠及其各维度的作用均大于外在激励。[结论]医务人员整体处于轻度职业倦怠,内在激励对职业倦怠的影响大于外在激励,并且中国文化背景下人际关系也会影响医务人员职业倦怠水平。 Objective Based on self-determination theory,the influence factors of health workers'job burnout are analyzed so as to provide suggestions for improving health workers'job burnout.Methods It used convenience sampling method and MBI-GS scale to conduct questionnaire survey to health workers in a hospital,received 365 valid questionnaires and conducted analysis on the data by SPSS 24.0.Results The highest satisfaction score in motivators was job autonomy(3.94±0.81),and the lowest score was the income-to-pay ratio(3.19±1.20).The scores of three dimensions of job burnout were emotional exhaustion(12.38±6.85),depersonalization(9.45±6.37),and low efficiency(12.33±6.70).All three dimensions were mainly light burnout,but in the emotional exhaustion and dehumanization dimensions,the degree of burnout was relatively high and the low efficiency was relatively low.The main components analysis of 24 incentive factors could obtained that three main components of intrinsic motivation,extrinsic motivation and interpersonal relationship.The multi-regression analysis found that the intrinsic motivation played a greater role in overall job burnout and its dimensions than the extrinsic motivation did.Conclusions The overall of health workers is in light job burnout.The influence of intrinsic motivation on job burnout is greater than that of extrinsic motivation,and the interpersonal relationship can also affect the level of job burnout of health workers under then background of Chinese culture.
