校领导如何在学校抗逆中发挥作用:教师工作满意的中介作用 被引量:1

How can school leaders play a role in school resilience: mediating role of teachers’ job satisfaction

摘要 本研究采用2018年江苏省基础教育学生学业质量监测数据,以2560所小学和902所初中作为研究对象,探讨校领导教学领导力以教师工作满意为中介对学校抗逆力的影响。研究发现小学和初中校领导教学领导力对学校抗逆力的影响存在不同作用机制,具体表现为:(1)在小学阶段,校领导教学领导力与学校抗逆力呈现显性的正向关系,教师工作满意度表现出部分中介作用,中介作用占比为11.52%。校领导班子中女性更多或者性别比例更为平均、平均学历越低对学校抗逆力有显著的积极影响。(2)在初中阶段,校领导的教学领导力与学校抗逆力没有显著性关系,教师工作满意也没有中介作用。(3)学校的建校时间、生源、举办者和所在区域会显著影响学校抗逆力。为提高中小学的教学效率,管理者应区别小学和中学的教学管理策略,完善小学的教学条件,重视初中教师团体的教学活动建设。 The study included 2,560 primary schools and 902 junior middle schools to explore the influence of school leaders’teaching leadership on school resilience mediated by teachers’job satisfaction.Results found that the teaching leadership of primary and middle school leaders had different mechanisms on the effect of school resilience.Results are as follows:(1)At the primary schools,the teaching leadership of school leaders has a positive and dominant relationship with school resilience,and the teacher satisfaction shows some mediating effects,accounting for 11.52%.More females in school leaders or more average sex ratio and lower average educational background have significant positive effects on school resilience.(2)At junior middle schools,there is no significant relationship between the teaching leadership of school leaders and school resilience,and there is no mediating effect on teacher satisfaction.(3)Schools with more time of establishment,better students’culture and economy background,different sponsors and regions can significantly affect the school’s resilience.In order to strengthen the teaching efficiency of junior middle school and primary school,school leaders should distinguish the teaching management strategies of primary and secondary schools,improve the teaching conditions in primary schools,and attach importance to the construction of teaching activities of junior middle school teachers’groups.
