不合规任务对新生代员工反生产行为的影响:组织自尊的中介作用及年龄的调节作用 被引量:10

Effect of illegitimate tasks on counterproductive work behavior among new generation employees:The mediating role of organization-based self-esteem and the moderating role of age

摘要 本研究基于压力-自我冒犯理论,以新生代员工为研究对象,探讨不合规任务对反生产行为的影响及组织自尊的中介作用与年龄的调节作用。采用伯尔尼不合规任务问卷(BITS)、组织自尊量表、反生产行为量表对367名来自中国的新生代员工进行匿名调查,回收有效问卷319份。结果显示:控制性别、日均工时等变量,(1)不合规任务与反生产行为显著正相关;(2)组织自尊在不合规任务和反生产行为间的中介效应显著;(3)新生代员工年龄正向调节不合规任务与组织自尊之间的关系以及经由组织自尊的中介路径的前半段,当员工年龄高的时候,上述关系更弱;反之更强。因此,不合规任务不仅能够直接影响新生代员工的反生产行为,还能够通过组织自尊的中介作用影响反生产行为。年龄能够负向调节20~29岁新生代员工组织自尊的中介作用。 To explore the mediating and moderating mechanism of illegitimate tasks on counterproductive work behaviors of the new generation employees based on the framework of"Stress-as-Offense-to-Self",the Berne illegitimate task questionnaire(BITS),the organizational self-esteem scale and the counterproductive production behavior scale were distributed to the new generation employees.The anonymous survey was conducted among 367 new generation employees and 319 valid questionnaires were collected.Results indicated:After controlling for gender and hours worked per week,(1)illegitimate tasks was positively related to counterproductive work behavior;(2)New generation employees’organization-based self-esteem mediated the relationship between illegitimate tasks and counterproductive work behaviors;(3)New generation employees’age negatively moderated the relationship between illegitimate tasks and organization-based self-esteem as well as the indirect relationship between illegitimate tasks and counterproductive work behaviors via organization-based self-esteem;Such relationship was weak(strong)when age high(versus low).Therefore,illegitimate tasks can affect the counterproductive work behavior through the mediating role of organizational self-esteem.In the 20 to 29 year-old age group,age weakened the relation between illegitimate tasks and organization-based self-esteem,such that the higher the level of new generation employee’s age,the weaker the mediating effect of organizational self-esteem.
