内部社会资本、二元学习与研发团队创造力 被引量:23

Internal social capital,binary learning and R&D team creativity

摘要 团队成员工作积极性不高与创造力不够是阻碍研发团队创新的最大问题,良好关系下的团队成员知识交流与思维碰撞对于研发团队创造力至关重要。以二元学习为中介变量,知识异质性为调节变量,构建了内部社会资本影响研发团队创造力的有调节的中介效应模型。采用结构方程模型,基于308个研发团队的数据的实证研究发现:结构资本和认知资本对研发团队创造力的直接影响显著,而关系资本对研发团队创造力的直接影响不显著;二元学习在结构资本及认知资本与研发团队创造力的关系中扮演部分中介角色,而在关系资本与研发团队创造力的关系中扮演完全中介角色;知识异质性正向调节二元学习中介效应。本研究有助于加强对团队创造力影响因素及作用机理的了解,也为提高研发团队创造力提供借鉴。 The main reasons for insufficient innovation of the R&D team are low enthusiasm and creativity of the team members,and knowledge communication and thinking collision of team members under good relationship are very important to the creativity of R&D team. In order to clarify the influence mechanism of internal social capital on the R&D team creativity,this paper constructs the moderated mediating model which takes ambidextrous learning as the mediating variable and knowledge heterogeneity as the moderating variable. Data are collected from 308 R&D teams of high-tech enterprises in the areas with relatively active innovation such as Bohai Rim,Yangtze River Delta,Pearl River Delta and Two Lakes Economic Zone in China. The data are analyzed by statistical software tools SPSS and Structural Equation Model software AMOS. Firstly,the path relationship is tested by using structural equation model and Bootstrap method. Secondly,the mediating effect of ambidextrous learning is tested by Sobel method proposed by Mackinnon. Finally,the moderating effect of knowledge heterogeneity on the mediating effect of ambidextrous learning is tested by Iacobucci’s cross-multiplication method. The empirical analysis results are as follows. Firstly,the direct effect of structural capital and cognitive social capital on R&D team creativity is significant,while the direct effect of relational capital on R&D team creativity is not significant. Secondly,the ambidextrous learning plays a partial mediating role in the impact of structural capital and cognitive capital on R&D team creativity and plays a whole mediating role in the relationship between relational capital and R&D team creativity. Thirdly,the knowledge heterogeneity positively moderates the mediating effect of the ambidextrous learning. Therefore,the moderated mediating model has been validated. This study will help understand the influencing factors and mechanism of team creativity,and also provide a reference for improving the R&D team creativity.
