摘要
新冠疫情下,员工创新对于企业能否化危为机至关重要。然而,疫情引发的消极情绪会阻碍员工创新。为解决员工消极情绪困扰以保证创新活动的顺利进行,领导者需对员工的消极情绪加以管理,即实施人际情绪管理。基于社会交换理论,探讨领导者人际情绪管理(包括四种策略:情境修正、认知改变、注意分配和反应调整)对员工创新绩效的影响,以及信任领导的中介作用和员工感恩特质的调节作用。对209份上下级配对数据进行回归分析,结果表明:情境修正与认知改变两种策略正向影响创新绩效,信任领导在上述关系中起中介作用。员工感恩特质正向调节情境修正、认知改变与信任领导的关系,以及信任领导在上述关系中的中介作用。然而,注意分配和反应调整对创新绩效的负向影响作用未得到支持。上述结果能为突发公共卫生事件情境下如何维持或改善员工创新绩效提供启发。
During COVID-19,employee creative performance is very important for enterprises to turn crisis into opportunity.However,negative emotions caused by the epidemic situation will hinder employee creative performance.In order to solve the emotional problems of employee and ensure the smooth progress of innovation activities,leaders need to manage the negative emotions of employees,that is,to show interpersonal emotion management.Based on the theory of social exchange,it discusses the influence of leader interpersonal emotion management(including four strategies:situation modification,cognitive change,attentional deployment and modulating the emotional response)on the creative performance of employees,as well as the mediating role of trust and the moderating role of employees’gratitude.Based on the sample of 209 leader-subordinate dyads,the results of regression analysis show that the two strategies of situation modification and cognitive change are positively related to employee creative performance,and trust in the leader plays a mediating role in the above relationship.Employee gratitude trait positively moderates the relationship between situation modification,cognitive change and trust in the leader,as well as the indirect relationship between situation modification,cognitive change and employee creative performance through trust in the leader.However,the negative effect of attentional deployment and modulating the emotional response on creative performance has not been supported.
