摘要
中国情境下,上下级私人关系是否有利于组织绩效一直是一个争议的热点话题。本文基于社会认知理论和领导过程理论,构建了关系认同和组织认同的链式双中介作用机制。通过问卷调查法,验证上下级私人关系对组织公民行为的“双刃剑”效应。研究结果表明:组织认同的单中介路径是负向作用路径,关系认同和组织认同的链式中介路径是正向作用路径。该结论阐明了员工对上级与组织的认同一致性是人际情感与组织公义之间相互融合的必然路径,为在理论和实践中发扬中国传统情义文化观念提供了重要的启示。
In the Chinese context,whether superiors-subordinates guanxi is benefit to the organization has always been a controversial issue,which also affects the inheritance of the traditional cultural value on qingyi.Based on social cognition theory and leadership process theory,this study constructs a chain double mediation mechanism of relationship identity and organizational identity,and verifies the“double-edged sword”effect of superior subordinate private relations on organizational citizcenship behavior through questionnaire survey.The results show that the single mediation path of organizational identity is a negative mechanism,and the chain mediation path of relationship identity and organizational identity is a positive mechanism.This conclusion clarifes that the consistency mechanism of relationship identity and organizational identity is an inevitable path for the integration of interpersonal feelings(Qing)and organizational justice(Yi),for superiors-subordinates guanxi benefit to the organization,which provides important inspiration for carrying forward the traditional Chinese cultural value of Qing&Yi in theory and practice.
