主管发展性反馈与员工建言的双向反馈机制研究——工作场所压力的调节作用 被引量:4

Research on Two-way Feedback Mechanism Between Supervisors'Developmental Feedback and Employees'Voice Behavior——Moderating Effects of Workplace Stress

摘要 员工建言行为已经成为企业的重要管理手段,已有研究认为组织领导力是影响员工建言的重要因素,但这些研究都与自上而下的领导范式相关,而关于领导反馈与员工建言行为的关系研究却鲜有讨论。因此,本文基于社会交换理论和互惠原则,从上下级双向反馈视角出发,考察主管发展性反馈对员工建言行为的影响,通过问卷调查的方式共收集317份上级-下属有效配对数据。研究结果表明:(1)主管发展性反馈有助于促进员工的工作激情和建言行为;(2)工作激情高昂的员工会倾向于表现出更多的建言行为,并且工作激情在主管发展性反馈与员工建言行为之间具有中介作用;(3)工作场所压力下的三维度,即工作层面压力、组织层面压力和社会层面压力则在主管发展性反馈与员工建言行为之间分别具有负向调节作用。 Employee voice behavior is an important management method for enterprises,supported by previous studies that organizational leadership was an important factor influencing employee voice behavior.However,the main focus of these studies was related to the top-down leadership paradigm,and there was little discussion about the relationship between supervisor feedback and employee voice.Therefore,based on the theory of social exchange and the principle of reciprocity,this study investigated the impact of supervisors'developmental feedback on employees’voice behavior from the perspective of two-way feedback of superiors and subordinates,and 317 multi-source reports were collected through questionnaire surveys.The results show that:(1)supervisors'developmental feedback can promote employees'work passion and voice behavior;(2)employees with high work passion tend to show more voice behavior,and work passion partially mediated the relationship between supervisors'developmental feedback and employees'voice behavior;(3)the three dimensions under workplace pressure,namely,the work-level pressure,the organization-level pressure and the society-level pressure,have negative moderating effects between supervisors'developmental feedback and employees'voice behavior.
