摘要
基于人员投入-感知过程-团队产出的模型框架,引入团队心理安全这一感知过程作为中介,本研究探讨了主动性人格的团队构成对团队绩效影响的作用机制及边界条件。通过对12家三甲医院的178个科室的数据进行实证分析,研究结果表明:主动性人格平均水平显著地正向影响团队心理安全,而主动性人格多样性显著地负向影响团队心理安全;团队心理安全在主动性人格的团队构成对团队绩效的影响过程中起中介作用;团队目标一致性调节了主动性人格的团队构成与团队心理安全之间的关系。
Based on the human resource input-perception process-group output model,this research explores how and when proactive personality composition influences team performance.After the empirical analysis of 178 team data from 12 top hospital,the results showed that the mean level of proactive personality had a significantly positive effect on team psychological safety and the diversity of proactive personality had a significantly negative effect on team psychological safety;team psychological safety mediated the relationship between proactive personality composition and team performance;team goal congruence moderated the relationship between proactive personality composition and team psychological safety.
