多元融合与创新驱动:新时代民办高校学生管理的发展路径研究

摘要 民办高校作为高等教育体系的重要组成部分,其学生管理工作的科学性与实效性至关重要。本文聚焦新时代民办高校学生管理,分析其时代背景与现实使命,探讨当前存在的多维困境,解析问题根源,并提出创新发展路径。当前民办高校学生管理面临人力资源结构性矛盾,如队伍“代际断层”、管理行为“简单化陷阱”;管理模式存在路径依赖,半军事化管理效能悖论与“以罚代管”困境凸显;管理目标异化,制度设计工具理性泛滥、育人过程空心化。问题根源包括人力资源机制激励约束失灵、管理理念与技术落后、制度设计主体性缺位与价值失衡。为此,需重构管理范式:师资队伍建设构建“三阶递进”培养体系与立体化考核评价体系;管理模式创新实现科技赋能与个性化治理共振;制度体系重构建立“需求—设计—反馈”闭环机制与发展性评价体系,构建多元协同育人共同体。 As a vital component of the higher education system,the scientificity and effectiveness of student management in private colleges and universities are of utmost importance.This paper focuses on student management in private colleges and universities in the new era,analyzing its historical context and practical mission,discussing the multi-dimensional dilemmas it currently faces,examining the root causes of these issues,and proposing innovative development paths.At present,student management in private colleges and universities confronts structural contradictions in human resources,such as the"generational gap"in the workforce and the"simplification trap"in management practices.There is also a path dependence in management models,with prominent issues including the efficiency paradox of semi-militarized management and the dilemma of"management through punishment."Additionally,management objectives have been alienated,manifested in the excessive instrumental rationality in institutional design and the hollowing-out of the educational process.The root causes of these problems include the failure of incentive and restraint mechanisms in human resource systems,backward management concepts and technologies,the absence of subjectivity in institutional design,and value imbalance.To address these challenges,it is necessary to reconstruct the management paradigm:building a"three-stage progressive"cultivation system and a three-dimensional assessment system for faculty development;innovating management models to achieve the resonance between technological empowerment and personalized governance;and reconstructing the institutional system by establishing a"needs-design-feedback"closed-loop mechanism and a developmental evaluation system,while fostering a diversified and collaborative education community.
