摘要
目的分析以岗位胜任力为导向的管理模式对儿科护士工作压力、工作倦怠感、心理弹性的影响。方法选取山东省寿光市人民医院51名护士作为研究对象,2020年5月—2021年5月实施传统管理模式设为传统组,2021年6月—2022年5月实施以岗位胜任力为导向的管理模式设为观察组,比较两组岗位胜任能力评分、Maslach职业倦怠量表(Maslach Burnout Inventory,MBI)评分、工作压力评分、心理弹性量表评分。结果观察组岗位胜任能力评分、MBI评分均较传统组更优,差异均有统计学意义(P均<0.05)。观察组工作压力评分为(1.21±0.26)分,较传统组(1.69±0.33)分更低,差异有统计学意义(t=8.159,P<0.05)。观察组心理弹性量表评分较传统组更高,差异均有统计学意义(P均<0.05)。结论以岗位胜任力为导向的管理模式可有效减轻儿科护士工作压力、工作倦怠感,提高岗位胜任能力与心理弹性,效果显著。
Objective To analyze the impact of a management model guided by job competency on the work pressure,job burnout,and psychological resilience of pediatric nurses.Methods Fifty-one nurses from Shouguang People's Hospital in Shandong Province were selected as the research subjects.The traditional management model implemented from May 2020 to May 2021 was set as the traditional group,and the job competency oriented management model implemented from June 2021 to May 2022 was set as the observation group.The job competency scores,Maslach Burnout Inventory(MBI)scores,work stress scores,and Connor Davidson's Resilience Scale scores were compared between the two groups.Results The competency score and MBI scores of the observation group were better than those of the traditional group,and the differences were statistically significant(all P<0.05).The work stress score of the observation group was 1.21±0.26,lower than 1.69±0.33 of the traditional group,and the difference was statistically significant(t=8.159,P<0.05).The observation group had higher scores in Connorand Davidson's resilience scale compared to the traditional group,and the differences were statistically significant(all P<0.05).Conclusion A management model guided by job competency can effectively reduce the work pressure and fatigue of pediatric nurses,improve job competency and psychological resilience,and have significant effects.
