摘要
目的探讨护理组织文化在护士专业自我概念与工作投入之间的关系。方法于2021年10月对山东省戴庄医院和济宁市任城区妇幼保健院的324名临床护士进行问卷调查,采用中文版护理组织文化量表、护理专业自我概念量表和Utrecht工作投入量表进行调查,分析护理组织文化在护士自我概念与工作投入之间的中介效应。结果临床护士护理组织文化量表总评分为(59.71±4.92)分,护理专业自我概念量表总评分为(91.35±3.28)分,Utrecht工作投入量表总评分为(64.96±3.75)分。护理组织文化,护士专业自我概念和工作投入三者之间均两两呈正相关(P<0.01),护理组织文化在护士专业自我概念和工作投入之间的中介效应为0.233,占总效应的27.3%。结论护理组织文化与护士专业自我概念及工作投入三者之间存有相关性,护理组织文化在护士专业自我概念与工作投入之间具有中介作用。
Objective To explore the relationship between nursing organizational culture and nurses'professional self-concept and work engagement.Methods In October 2021,324 clinical nurses from Daizhuang Hospital and Rencheng Maternal and Child Health Hospital were investigated by questionnaire.Chinese version of the nursing organizational culture scale,the nursing professional self-concept scale and the Utrecht scale were used.The mediating effect of nursing organizational culture on nurses'self-concept and work engagement was analyzed.Results The total score of the nursing organizational culture scale for clinical nurses was(59.71±4.92)points.The total score of the nursing professional self-concept scale was(91.35±3.28)points,and the total score of the Utrecht scale was(64.96±3.75)points.There were pairwise positive correlations among nursing organizational culture,professional self-concept and job engagement(P<0.01).The mediating effect of nursing organizational culture between nurses'professional self-concept and work engagement was 0.233,accounting for 27.3%of the total effect.Conclusion There is a correlation between nursing organizational culture and nurses'professional self-concept and work engagement,and nursing organizational culture has a mediating role between nurses'professional self-concept and work engagement.
