摘要
目的:基于临床服务绩效评价模式构建人才培养体系,探讨其在医疗设备管理队伍建设中的应用价值。方法:选取医院负责医疗设备管理人员,根据管理人员临床服务绩效评价模式不同分为对照组和观察组,对照组采用定岗定责绩效评价模式;观察组采用临床服务绩效评价模式,围绕医疗设备全生命周期管理的10项内容,采用四象限分布图评价队伍建设中存在的问题,从制度建设、业务培养和结构优化方面制定人才培养路径,对比两组管理队伍建设效果、临床服务绩效水平和医疗设备管理质量的差异性。结果:观察组队伍建设的研究成果增幅、技术岗位轮转数、绩效工作量均衡度和绩效工作难度值均好于对照组,差异有统计学意义(F=9.944,F=10.901,F=8.067,F=18.989;P<0.05);观察组临床服务绩效的知识储备、专业技能、职业素养和工作绩效达标率高于对照组,差异有统计学意义(x^(2)=6.634,x^(2)=7.329,x^(2)=8.711,x^(2)=14.118;P<0.05);观察组医疗设备管理质量的信息追踪率、技术维护执行率、故障维修处理率和计量检测有效率好于对照组,差异有统计学意义(F=28.670,F=19.233,F=16.744,F=25.627;P<0.05)。结论:临床服务绩效评价模式能有效分析设备管理队伍中存在的问题,优化管理队伍结构和人才培养路径,提高设备管理人员业务能力,改善医疗设备临床运行管理质量。
Objective:To construct a talent training system based on clinical service performance evaluation model and explore its application value in the construction of medical equipment management team.Methods:Medical equipment management personnel were selected and divided into control group and observation group according to different management models.The control group adopted the performance evaluation model of fixed post and fixed responsibility.The observation group adopted the model of performance evaluation of clinical services,based on the 10 items of medical equipment lifecycle management,the problems in the construction of medical equipment personnel with the fourquadrant distribution chart were evaluated,and the path of personnel training from the aspects of system construction,professional training and structural optimization was formulated.The differences of management team construction effect,clinical service performance and medical equipment management quality between the two groups were compared.Results:The values of 4 indicators including the increase in research results of team building in the observation group were better than those in the control group,the difference was statistically significant(F=9.944,F=10.901,F=8.067,F=18.989;P<0.05).The values of 4 indicators including the knowledge reserve of clinical service performance in the observation group were higher than those in the control group,the difference was statistically significant(x^(2)=6.634,x^(2)=7.329,x^(2)=8.711,x^(2)=14.118;P<0.05).The values of 4 indicators including the information tracking rate of medical equipment management quality in the observation group were better than those in the control group,the difference was statistically significant(F=28.670,F=19.233,F=16.744,F=25.627;P<0.05).Conclusion:The clinical service performance evaluation model can effectively analyze the problems existing in the equipment management team,optimize the management team structure and talent training path,improve the professional ability of medical equipment management personnel,improve the quality of clinical operation management of medical equipment.
