摘要
以往研究聚焦于员工自身情绪与其工作投入的同层次关系,忽略了领导情绪对员工工作投入的影响,且尚未从动态视角揭示二者之间的跨层次关系。本研究基于情绪即社会信息理论,采用经验取样法,对63名企事业单位员工进行连续10个工作日的调查,探讨员工促进性建言、抑制性建言在领导情绪与员工工作投入关系中的中介作用。多层次分析结果表明:(1)领导积极情绪对员工促进性建言和抑制性建言有显著正向影响,领导消极情绪对员工促进性建言有显著负向影响;(2)员工促进性建言和抑制性建言均对工作投入有显著正向影响;(3)员工促进性建言仅在领导情绪(积极/消极)与员工工作投入之间起到中介作用,员工抑制性建言在领导积极情绪与员工工作投入之间起到中介作用。最后,本研究针对理论贡献和管理实践进行了讨论。
Previous studies have given attention to the same-level relationship between employees’ own emotions and their work engagement.However,those studies ignored the impact of leader’s emotions on employees’ work engagement,and not yet revealed the cross-level relationship between the two from a dynamic perspective.Based on the theory of emotional as social information model,the paper surveyed 63 employees for 10 consecutive working days through the Experience Sampling Method.Through the survey,the paper explores the mediating effect of employee promotive voice and prohibitive voice on the relationship between leader’s emotions and employees’ work engagement.According to the results of multi-level analysis,it can be concluded that:(1) Leader’s positive emotions show a significant positive impact on employee promotive voice and prohibitive voice;and vise versa;(2) The employee promotive voice and prohibitive voice show a significant positive effect on their work engagement;(3) The employee promotive voice plays a mediating role in the relationship between leader’s emotions(positive/negative) and employees’ work engagement,while employee prohibitive voice plays a mediating role in the relationship between leader’s positive emotions and employees’ work engagement.Finally,the paper makes discussions regarding the theoretical contributions and management practices.
