摘要
组织内的知识共享有利于组织提高竞争优势,是组织知识管理的重要方面。企业导师制是促进员工间知识共享的重要方式之一,但相关研究还不够深入。以企业导师制为背景,采用实证研究方法探讨了徒弟寻求反馈行为对导师知识共享行为的影响,以及导师归因的调节作用和师徒关系质量的中介作用。研究发现:(1)徒弟寻求反馈行为与师徒关系质量正相关;(2)印象管理动机归因会减弱寻求反馈行为对师徒关系质量的正向影响,绩效提高动机归因会增强寻求反馈行为对师徒关系质量的正向影响;(3)徒弟寻求反馈行为与导师归因的交互作用通过师徒关系质量的中介影响导师知识共享行为。最后,指出了本文的贡献和不足,并提出未来研究方向。
In the era of knowledge economy,knowledge is replacing many traditional production factors,such as labor,capital and land,and becomes a dominant economic resource and an enterprise competitive resources.An organization’s knowledge learning ability and knowledge innovation level become the key factors consisting of an organization’s core competitiveness and the capacity of sustainable development.Thus,people are paying more attention to knowledge sharing and transferring.How to promote knowledge sharing behavior between employees has increasingly drawn a lot of attention from scholars and enterprisers.Different from previous studies,this article chooses mentoring as a research method to discuss the impact of protégés’feedback seeking behavior on mentors’knowledge sharing behavior.Based on 209 samples,this research used a mediated moderation model to discuss the relationship between feedback seeking behavior and knowledge sharing behavior.Our finding shows that the interaction effect of mentee’s feedback seeking behavior and mentor’s attribution has an effect on mentor’s knowledge sharing behavior through mentorship quality.There are three major findings.First,protégé’s feedback seeking behavior is positively related to mentorship quality.Second,mentors’attribution to mentee’s motive for seeking feedback moderates the relationship between protégés’feedback seeking behavior and mentorship quality.The relationship between protégé’s feedback seeking behavior and mentorship quality will be weaken when mentor attributes protégés’feedback seeking behavior to impression management motivations.In contrast,the relationship between protégé’s feedback seeking behavior and mentorship quality will be strengthen when mentor attributes protégés’feedback seeking behavior to performance improvement motivations.Third,mentorship quality plays a mediating role in the relationship between protégé’s feedback seeking behavior and mentor’s knowledge sharing behavior.In the past,many scholars have examined the effect of feedback seeking behavior on job performance.However,there are few researches to study the relationship between feedback seeking behavior and knowledge sharing behavior.This study revealed the relationship between feedback seeking behavior and knowledge sharing behavior.In addition,the mediating role of mentorship quality further clarified the effect of the mechanism of feedback seeking behavior on knowledge sharing,which expanded the research on feedback seeking behavior.Furthermore,this study found that mentor’s attribution to mentee’s motive for seeking feedback plays an important role in this relationship.If mentors provide support for protégés,there is a good relationship between them.If the mentoring program works well,protégés and mentors have a good relationship.Exchange is the essence of mentorship quality.This study enriches the research field of leader-member exchange by using leader-member exchange for reference,and incorporating LMX theory into mentoring research.
