摘要 本文探讨了谦卑型领导对团队跨界行为的影响机制,考察了团队心理过程的中介作用和团队情景因素的调节作用。通过对78个研发团队283名研发人员及其领导的配套数据的统计分析,结果表明:(1)谦卑型领导对团队跨界行为具有正向影响;(2)团队心理安全和团队心理授权在谦卑型领导和团队跨界行为之间起完全中介作用;(3)团队宽容氛围对谦卑型领导与团队跨界行为的关系具有调节作用,强化了谦卑型领导对团队跨界行为的影响。研究结论拓展了中国组织情景下谦卑型领导在团队层次的影响效应和团队跨界行为的动力机制,为研发团队管理者实践谦卑型领导和推动团队跨界行为提供了理论借鉴和管理启示。 This paper discusses the impact mechanism of humble leadership on the team boundary spanning behavior, and examines the mediating role of team psychological processes and moderating role of team situational factor. Through the statistical analysis of questionnaire data from 78 R&D teams including 283 R&D personnel and their leaders,the results show that: (1)humble leadership has a positive influence on team boundary spanning behavior; (2)team psychological safety and team psychological empowerment have full mediation effect between humble leadership and team boundary spanning behavior; (3)team forgiveness climate positively moderates the relationship of humble leadership and team boundary spanning behavior, strengthening the impact of humble leadership on team boundary spanning behavior. Research conclusions expand the empirical effect of humble leadership at the team level and the dynamic mechanism of team boundary spanning behavior in the Chinese organizational situation, providing many theoretical references and managerial revelations for the R&D team leader to practice humble leadership and effectively promote team boundary spanning behavior.
