知识型企业人力资本对创新绩效的影响——基于知识管理能力视角 被引量:16

摘要 基于知识要素构成理论将人力资本分为显性人力资本和隐性人力资本,从知识管理能力的视角探究人力资本与创新绩效之间的关系,首次提出知识管理能力的中介作用和调节效应,并建立中介调节假设模型。实证分析结果表明:显、隐性人力资本及其交互积极明显影响创新绩效,且后者作用大于前者;知识管理能力在人力资本、创新绩效中表现部分中介作用,在显隐人力资本交互、创新绩效中表现完全中介作用;知识共享对隐性人力资本与创新绩效关系表现显著的调节作用,知识创造对显性人力资本与创新绩效关系的调节作用不显著。研究为知识型企业在创新发展过程中的人力资本管理与知识管理提供一定的借鉴与指导。 Human capital plays a key role in innovation performance of knowledge-enterprise. According to the knowledge elements, this paper divides human capital into obvious human capital and hidden human capital. From the perspective of knowledge management capability, the paper discusses the relationship between human capital and innovation performance, and first proposes the mediating role and moderating effect of knowledge management capacity, then establishes the mediation and moderating hypothesis model. The results of this study show that firstly obvious & hidden human capital and its interaction on innovation performance have significant positive effect, and the latter is greater than the former. Secondly, knowledge management capability plays a partial mediating role between human capital and innovation performance. While there is a totally mediating effect between capital interaction and innovation performance. Thirdly, knowledge sharing positively influences on hidden human capital and innovation performance, and the moderating of knowledge creation between obvious human capital and innovation performance is non - significant. The results provide a reference and guidance in the process of innovation and development in human capital management and knowledge management for the knowledge type enterprise.
