整合分类框架下工作场所道德情绪研究:回顾与展望

摘要 工作场所道德情绪是个体根据社会道德规范和准则对组织中的自己或他人的行为进行评价,从而产生的一种适应性情绪,具有驱动道德行为的功能,道德规范情景下的道德情绪促进产生帮助、利他行为;道德失范情景下的道德情绪则可能会造成个人和组织的损伤。鉴于工作场所道德情绪实证研究的日益兴起,其研究主题呈碎片化、多元化态势,但主要局限于对特定具体道德情绪的分析与评述。因此,亟须建立整合框架对现有文献进行统合与梳理。本文认为对工作场所道德情绪研究应注重情绪体验自我在道德情景中所处的角色差异,根据自我在道德情景中角色差异的视角,构建包括行为者、接受者和旁观者道德情绪在内的整合性道德情绪分类框架。以此为依据,本文对道德情绪研究主题的关键文献进行分析与汇总,按照上述分类视角对其具体道德情绪进行归类与定义,并对工作场所道德情绪实证研究中所涉及的前因与后果进行系统梳理。最后,本文提出未来开展工作场所道德情绪研究应注重加强道德情绪测量方法多样化与深入化、开展道德情绪的跨文化与本土化研究、增强整合分类框架下道德情绪跨视角比较研究、拓展道德情绪影响因素研究以及揭示道德情绪的“利与弊”双重后果等,以期为研究者提供把握工作场所道德情绪研究的整体“图谱”。 Moral emotions in the work place are adaptive emotions generated by individuals’evaluation of their own or others’behaviors in accordance with social moral norms,which has the function of prompting moral behaviors.Moral emotions in the context of moral norms promote individuals’helping and altruistic behav iors;Moral emotions in the context of moral anomie may cause personal and organizational damage.In view of the rising of empirical research on moral emotions in the workplace,its research topics are fragmented and diversifed,and the existing literature on moral emotions is mainly limited to the analysis and comments on specific moral emotions.Therefore,it is urgent to establish an integration framework to integrate and sort out the existing literature.This study believes that the research on workplace moral emotions should focus on the difference of emotional experience self's role in the moral scene,and construct an integrated moral emotions classification framework including actors,recipients and observers moral emotions from the perspective of self's role difference in the moral scene.On the basis of this,the key literature on the topic of moral emotions research is analyzed and summarized,their speeific moral emotions are classified and defined from the above classification perspective,and the antecedents and consequences involved in the empirical research on moral emotions in the work place are systematically sorted out.Finally,this paper puts forward that in the future the research on moral emotions in workplace should focus on strengthening the diversification and deepening of measurement methods of moral emotions,developing cross-cultural and localization research on moral emotions,strengthening cross-visual comparison research on moral emotions under the framework of integrated classification,expanding the research on influencing factors of moral emotions and revealing the“advantages and disadvantages”of moral emotions and other dual consequences,so as to provide researchers with an overall“atlas”of the research on moral emotions in workplace.
