远程办公情境下开放式领导对新员工创造力的影响机理研究

Research on the Influence Mechanism of Opening Leadership on Newcomer Creativity in the Context of Telecommuting

摘要 本文从领导行为和工作特性视角出发,基于社会比较理论和双元领导理论,以208名入职在半年以内的新员工及配对的直属领导为研究对象,构建了一个远程办公情境下开放式领导对新员工创造力的影响机制模型。运用多层线性回归分析方法,检验了新员工心理特权感的中介作用以及闭合式领导和工作弹性的调节作用。研究结果发现:开放式领导对新员工创造力具有显著正向作用;心理特权感在开放式领导与新员工创造力之间起中介作用;闭合式领导和新员工感知的工作弹性在开放式领导和心理特权感之间起正向调节作用。 Based on social comparison theory,ambidextrous leadership theory and organizational socialization theory,this study constructs a dynamic impact model of opening leadership on newcomer creativity in the context of telecommut-ing.Data were collected from 208 newcomers who have been employed for less than half a year and their immediate lead-ers.We used muti-layer linear regression analysis method to investigate the effect of opening leadership on newcomer crea-tivity,especially we examined the mediated ffcet of psychological entitlement and the moderated roles of closing leadership and work flexibility.The results show that opening leadership has a significant positive effect on the newcomer creativi-ty.Psychological entitlement plays an intermediary role between opening leadership and newcomer creativity.Closing leader-ship and work flexibility play positive moderating roles between opening leadership and psychological entitlement.Finally,the theoretical contributions and practical implications of this study are discussed.
