摘要
在“双碳”目标下,客观识别煤炭企业科技人员创新绩效的影响因素对于促进煤炭企业高质量发展具有重要作用。以社会交换理论和社会认知理论为基础,运用多元回归的方法,研究煤炭企业科技人员职位匹配度对创新绩效的影响,以及工作满意度的中介作用。以SPSS26.0和AMOS24.0进行实证分析的结果表明:煤炭企业科技人员职位匹配度及其各个维度都显著正向影响工作满意度和其创新绩效;工作满意度在煤炭企业科技人员职位匹配度与创新绩效间起部分中介作用。建议煤炭企业强化组织创新引导,营造团队创新氛围,灵活调整职位制度并提高工作满意度水平,以提高创新绩效。
Objectively identifying the influencing factors of innovation performance of scientific and technological personnel in coal enterprises under the“dual carbon”goal plays an important role in promoting high-quality development of coal enterprises.Based on social exchange theory and social cognition theory,this study uses multiple regression methods to investigate the impact of job matching among scientific and technological personnel in coal enterprises on innovation performance,as well as the mediating role of job satisfaction.A total of 954 valid questionnaires were collected from the scientific and technological personnel of large state-owned coal enterprises.The results of data processing using Amos24.0 and SPSS26.0 software showed that the job matching degree and various dimensions of scientific and technological personnel in coal enterprises significantly positively affect job satisfaction and innovation performance;job satisfaction plays a partial mediating role between job matching and innovation performance of scientific and technological personnel in coal enterprises.It is recommended that coal enterprises strengthen organizational innovation guidance,create a team innovation atmosphere,flexibly adjust job positions,and improve job satisfaction levels to improve innovation performance.
