摘要
本文基于资源保存理论构建了一个有调节的中介模型探讨技术颠覆威胁感知和员工知识隐藏的关系,通过对271份样本的实证分析,结果表明:(1)技术颠覆威胁感知正向影响员工知识隐藏;(2)情绪耗竭在技术颠覆威胁感知和知识隐藏关系中发挥中介作用;(3)道德认同调节了情绪耗竭对知识隐藏的影响;(4)道德认同调节了技术颠覆威胁感知通过情绪耗竭对知识隐藏的间接影响。本文的研究结果对组织出台政策防范员工知识隐藏具有重要的现实意义。
Based on the Conservation of Resource Theary,this paper constructs a moderated mediation model to explore the relationship between the threat perception of technological disruption and employee knowledge hiding.Through the empirical analysis of 271 samples,the results show that:①Threat perception of technological disruption positively affects employee knowledge hiding behavior;②Emotional exhaustion mediates the impact of threat perception of technological disruption on knowledge hiding behavior;③Moral identity moderates the relationship between emotional exhaustion and knowledge hiding;④Moral identity moderates indirect influence of threat perception of technological disruption on knowledge hiding through emotional exhaustion.The results of the research have important practical significance for the organization to issue policies to prevent employee knowledge hiding.
