摘要
高校青年教师学术发展管理是一个多要素彼此牵制和交互连接的复杂系统。基于生态系统理论和PDCA循环理论的观照,构建三层次嵌套和四环节渐推的整合系统模式,可以改进并突破近乎简单化的既有管理架构。现实证明,青年教师个体发展行为与监控、学校学术发展管理规划与监控、政府学术发展政策导向与督导等对个人学术发展管理具有显著预测作用,学校学术发展管理在政府学术发展管理和个人学术发展管理之间起中介作用。在系统思维框架下,青年教师学术质量的全面提升应创立动力牵引机制,维护管理系统的生态平衡;构建多维联动机制,追求管理方式的和谐共生;推行层递增效机制,实现管理工作的“善治”状态。
The academic development management of young teachers in colleges is a complex system with multiple elements restraining and interacting with each other.Based on the consideration of ecosystem theory and PDCA cycle theory,we can construct a three-level nested and four link integrated system model to improve and break through the almost simplified existing management structure.As it turns out,individual development behavior and monitoring of young teachers,school academic development management planning and monitoring,national academic policy guidance and policy supervision can significantly predict individual academic development management,the academic management of the university plays an intermediary role between the government’s academic management and personal academic development management.Under the framework of systematic thinking,we should establish a dynamic traction mechanism and maintain the ecological balance of the management system,build a multi-dimensional linkage mechanism and pursue harmonious symbiosis of management mode,implement a layer of synergistic mechanism,pursue the“good governance”state of management,so as to realize the overall improvement of young teachers’academic quality.
