感知管理关怀在新入职护士转型冲击与反馈寻求行为间的中介作用 被引量:2

The mediating effect of perceived management care between transition shock and feedback seeking behavior in newly recruited nurses

摘要 目的探讨新入职护士转型冲击、感知管理关怀与反馈寻求行为三者的关系,为促进新入职护士反馈寻求行为提供理论依据。方法2021年6月至2023年6月选取河南省5所三级甲等医院的363名新入职护士作为研究对象,采用一般资料调查表、新入职护士转型冲击评价量表、管理关怀性评估量表、反馈寻求行为量表进行调查。结果新入职护士转型冲击得分为(78.98±21.16),感知管理关怀得分为(131.91±21.87)分,反馈寻求行为得分为(53.93±11.49)分。新入职护士转型冲击与感知管理关怀和反馈寻求行为均呈负相关(r_(1)=-0.594,r_(2)=-0.300;均P<0.01),感知管理关怀与反馈寻求行为呈正相关(r=0.399,P<0.01)。感知管理关怀在新入职护士转型冲击与反馈寻求行为间发挥完全中介作用,效应值为-0.292,占总效应的83.67%。结论新护士反馈寻求行为处于中等偏上水平,感知管理关怀在新入职护士转型冲击与反馈寻求行为间发挥完全中介作用。建议护理管理者加强对新入职人员的人文关怀,以减轻其角色转变期间的负面影响,进一步激发其主动寻求反馈的行为倾向。 Objective To explore the relationship among transition shock,perceived management care and feedback seeking behavior in newly recruited nurses,so as to provide a theoretical basis for promoting feedback seeking behavior in newly recruited nurses.Methods From June 2021 to June 2023,a total of 363 newly recruited nurses from five tertiary class A hospitals in He'nan Province were selected as the study subjects,and were surveyed using the General Information Questionnaire,the Transition Shock of Newly Graduated Nurses Scale,the Caring Assessment Tool Administration,and the Feedback Seeking Behavior Scale.Results The score of transition shock of newly recruited nurses was(78.98±21.16),the score of perceived management care was(131.91±21.87),and the score of feedback seeking behavior was(53.93±11.49).The transition shock of newly recruited nurses was negatively correlated with the perception management care and feedback seeking behavior(r_(1)=-0.594,r_(2)=-0.300,P<0.01),and the perception management care was positively correlated with the feedback seeking behavior(r=0.399,P<0.01).Perceived management care played a complete mediating role between the transition shock and feedback seeking behavior of newly recruited nurses,and the effect value was-0.292,accounting for 83.67%of the total effect.Conclusion The feedback seeking behavior of new nurses is at an upper-middle level.Perceived management care plays a complete mediating role between the transition shock and feedback-seeking behavior of new nurses.It is recommended that nursing managers strengthen humanistic care for new recruits,so as to reduce the negative effects during their role change and further stimulate their behavioral tendency to actively seek feedback.
