家庭支持型领导、技术压力与新生代员工反生产行为 被引量:2

Family-Supportive Leadership,Technostress and Counterproductive Work Behavior Among New Generation Employees

摘要 借鉴社会认知理论,探讨中国组织情境下家庭支持型领导对新生代员工反生产行为的影响,并考察员工道德推脱和技术压力在其中所起的中介和调节作用。采用问卷调查法,以345名新生代员工为样本,采用层级回归、有调节的中介效应分析等方法进行统计分析。结果表明:家庭支持型领导对新生代员工反生产行为有显著抑制作用;道德推脱部分中介家庭支持型领导与反生产行为之间的关系;技术压力在家庭支持型领导与员工道德推脱之间起负向调节作用,在家庭支持型领导→道德推脱→反生产行为这一中介链中也起负向调节作用。 Drawing on social cognitive theory,this study examined the influence of family-supportive leadership on counter-productive work behavior through the mediating role of employees'moral disengagement and the moderating effect of tech-nostress in a Chinese organizational context.A sample of 345 valid questionnaires was obtained through a two-wave survey of the new-generation employees working in China.Hypotheses were tested by a method of hierarchical regression analysis.The results indicate family-supportive leadership inhibits employees'moral disengagement and counterproductive work be-havior.Moral disengagement partially mediates the association between family-supportive leadership and counterproductive work behavior.Moreover,a moderated mediation analysis reveals that technostress weakens the effect of family-supportive leadership on employees'moral disengagement and the indirect effect of family-supportive leadership on employees'coun-terproductive work behavior through moral disengagement.The findings provide a theoretical basis and decision-making ref-erence for organizations to prevent and manage the counterproductive work behaviors of new-generation employees.
