高校中层干部心理资本对任务绩效的影响机理--敬业精神与适应性绩效的链式中介效应 被引量:1

摘要 转型期背景下,高校中层干部心理资本对行为与绩效的影响机理值得探究。抽样调查江苏564名高校中层干部,运用结构方程模型分析心理资本各维度与敬业精神、适应性绩效、任务绩效之间关系。结果表明:自我效能、希望执著、感恩感怀、包容宽恕等心理资本维度正向预测敬业精神;自我效能、包容宽恕、坚韧抗压正向预测适应性绩效;自我效能和希望执著正向预测任务绩效。敬业精神中介心理资本有关维度对适应性绩效、任务绩效的影响,适应性绩效进一步中介心理资本有关维度对敬业精神与任务绩效的影响关系,敬业精神和适应性绩效发挥链式中介效应。为此,高校中层干部需加强心理资本和敬业精神培育,以不断激发适应性绩效表现,最终高质量提升任务绩效。 Under the background of the transition period,the influence mechanism of middle-level administrators'psychological capital on behavior and performance is worth exploring.A sample survey of 564 middle-level administrator in colleges and universities in Jiangsu province was conducted to analyze the relationship between the dimensions of psychological capital and professionalism, adaptive performance, and task performance. The results show that psychological capital dimensions such as self -efficacy, hope persistence, gratitude, tolerance and forgiveness positively predict professionalism;Self efficacy, tolerance and forgiveness, resilience and pressure resistance positively predict adaptive performance;Self efficacy and hope persistence positively predict task performance. Professionalism mediates the impact of relevant dimensions of psychological capital on adaptive performance and task performance. Adaptive performance further mediates the impact of relevant dimensions of psychological capital on professionalism and task performance. Professionalism and adaptive performance play a chain intermediary effect. Therefore, middlelevel administrator in colleges and universities need to strengthen the cultivation of psychological capital and professionalism, so as to continuously stimulate adaptive performance and ultimately improve task performance with high quality.
