摘要
目的:调查山东省三级甲等综合医院ICU护士临床领导力现状,并分析其影响因素。方法:于2021年4月—7月,采用便利抽样法,选取山东省18所三级甲等综合医院的335名ICU护士为研究对象,采用一般资料问卷、临床领导力量表、情绪智力量表进行横断面的调查。结果:ICU护士临床领导力平均得分为(4.22±0.52)分,各维度得分从高到低依次为以身作则、使众人行、挑战现状、激励人心、共启愿景。多元线性回归分析结果显示,情绪智力、兼任职务、职称及ICU工作年限是ICU护士临床领导力的影响因素(P<0.05)。结论:山东省18所三级甲等综合医院ICU护士临床领导力处于中等偏上水平。ICU护士临床领导力的发展受多方面的影响,其中情绪智力对ICU护士临床领导力影响最大,护理管理者可通过提高ICU护士情绪智力来提升其领导力水平。
Objective:To investigate the status quo of ICU nurses'clinical leadership in tertiary grade A general hospitals in Shandong province and analyze the influencing factors.Methods:From April to July 2021,335 ICU nurses from 18 tertiary grade A general hospitals in Shandong province were selected as the research objects by using the convenient sampling method.A cross-sectional survey was conducted by general data questionnaire,Clinical Leadership Survey and Emotional Intelligence Scale.Results:The average score of ICU nurses'clinical leadership was 4.22±0.52,and the scores of each dimension from high to low were Modeling the Way,Enabling Others to Act,Challenging the Process,Encouraging the Heart and Inspiring a Shared Vision.Multiple linear regression analysis showed that emotional intelligence,concurrent position,professional title and ICU working years were the influencing factors of ICU nurses'clinical leadership(P<0.05).Conclusion:ICU nurses'clinical leadership in 18 tertiary grade A general hospitals of Shandong province is above the medium level.The development of ICU nurses'clinical leadership is affected by many aspects,among which emotional intelligence has the greatest impact on ICU nurses'clinical leadership.Nursing managers can improve ICU nurses'clinical leadership level by improving their emotional intelligence.
