发展型人力资源管理实践感知对员工即兴行为的影响 被引量:16

Infuence of Developmental Human Resource Management Practices on Employee Improvisational Behavior

摘要 基于资源保存理论,探讨发展型人力资源管理实践感知对员工即兴行为的影响,分析员工工作获得感的中介作用与差错管理氛围感知的调节作用。本研究对265名企业员工的调查数据进行实证分析,研究结果表明:发展型人力资源管理实践感知对员工即兴行为有着显著的正向影响;员工工作获得感在发展型人力资源管理实践感知和员工即兴行为之间起部分中介作用;差错管理氛围感知正向调节了员工工作获得感与员工即兴行为之间的关系,即差错管理氛围感知水平越高,工作获得感与即兴行为的正向相关关系越强。此外,本研究进一步揭示了被调节的中介效应,即差错管理氛围感知正向调节工作获得感在发展型人力资源管理实践感知与员工即兴行为之间的中介作用。本研究丰富了发展型人力资源管理实践与员工即兴行为的研究,为企业如何通过人力资源管理实践激发员工即兴行为提供一定的参考。 Based on the theory of resource conservation, the paper discusses the impact of the perception of developmental human resource management practices on the employees’ improvisational behavior, and analyzes the mediating role of employees’ sense of work gain and the moderating role of error management climate. The research based on the empirical analysis of 265 enterprise employees’ questionnaires. The results show that the perception of developmental human resource management practices has a significant positive impact on employees’ Improvisational behavior, the employee’s sense of work gain partially mediates the relationship between the perception of developmental human resource management practices and employee improvisational behavior, and the perception of error management atmosphere positively moderated the relationship between employees’ sense of work gain and improvisational behavior. Which is means the higher the perceived level of error management atmosphere,the stronger the positive correlation between sense of work gain and improvisational behavior. It indicates that the higher the level of the perception of error management atmosphere, the stronger the positive correlation between employees’ sense of work gain and improvisational behavior. The study verifies the moderated mediating effect,which is means the mediating effect of the perception of error management climate positively regulating the sense of work gain between the perception of developmental human resource management practices and employees’ improvisational behavior. This study enriches the research on developmental human resource management practices and employees’ improvisational behavior, and provides some reference for companies how to stimulate employees’ improvisational behavior.
