仁慈型领导对新生代员工创新行为的影响 被引量:7

The Influence of Benevolent Leadership on the Innovation Behavior of New Generation Employees

摘要 围绕仁慈型领导能否以及如何履行"企业关键代理人"角色进而提升员工创新行为的问题,聚焦新生代知识型员工,引入状态感恩和关心组织作为链式中介,并将换位思考和领导组织化身纳入边界条件,探究仁慈型领导对新生代员工创新行为的作用机制。通过对481份调查问卷进行实证分析,结果显示:仁慈型领导对员工创新行为有直接的正向影响;关心组织在仁慈型领导对员工创新行为之间具有中介作用;状态感恩、关心组织在仁慈型领导与员工创新行为中具有链式中介作用。此外,员工换位思考正向调节仁慈型领导与状态感恩之间的关系,领导组织化身也正向调节状态感恩与员工关心组织之间的关系。 Focusing on the question of whether and how benevolent leadership perform the role of "enterprise key agents" to enhance employee innovation behavior, based on the new generation of knowledge staff, this paper introduces state gratitude and organizational concern as the chain intermediary, and incorporates perspective-taking and supervisor’s organizational embodiment into the boundary conditions. It explores the mechanism of benevolent leadership on the innovation behavior of new generation employees. Through the investigation and empirical analysis of 481 questionnaires, results show that benevolent leadership has a direct positive impact on employee creativity. Organizational concern plays a mediating role between benevolent leadership and innovation behavior. State gratitude and organizational concern play a chain intermediary role between benevolent leadership and creativity. Besides, perspective-taking positively moderates the relationship between benevolent leadership and state gratitude, and supervisor’s organizational embodiment positively moderates the relationship between state gratitude and organizational concern.
