摘要
在数字技术引发组织消除科学知识神秘性和组织同质化的趋势下,如何提升员工工作投入水平,进而实现企业绩效增长,是当前企业发展亟待解决的问题之一。雇主价值主张是企业为员工提供的具有吸引力的价值产品组合,能降低数字化管理对企业的去个性化程度,增强企业对员工的吸引力,影响员工工作投入。通过对441名员工进行问卷调查,以企业性质为情景因素,以心理契约为中介变量,应用社会交换理论和结构方程模型分析调查数据,探讨雇主价值主张对员工工作投入的影响机制,结果发现:雇主价值主张显著正向作用于员工工作投入;心理契约中介了雇主价值主张和员工工作投入之间的关系,相较于人际型心理契约,发展型心理契约在雇主价值主张与员工工作投入之间的间接效应更为显著;企业性质对雇主价值主张、心理契约、员工工作投入之间的关系起到正向调节作用。
Under the trend of digital technology leading to organization disenchantment and organization homogeneity,how to improve the level of employee work input and then realize the growth of enterprise performance is one of the problems that need to be solved in the development of enterprises.As an attractive value product provided by enterprises,employee value proposition can reduce the degree of de personalization of digital human resource management system to the enterprise and enhance the attraction of enterprises to employees.However,the existing literature seldom discusses the impact of employee value proposition on employee work engagement.Through the questionnaire survey of 441 employees,taking the nature of the enterprise as the situational factor,taking psychological contract as the intermediary variable,the paper analyzes the survey data by using the social exchange theory and structural equation model,and explores the mechanism of the influence of employee value proposition on the employee work engagement.The results show that the employee value proposition has a significant positive effect on the employee work engagement;Compared with interpersonal psychological contract,the indirect effect of developmental psychological contract between employee value proposition and employee work engagement is more significant;The nature of the enterprise plays a positive role in regulating the relationship among employee value proposition,psychological contract and employee work engagement.
