全生命周期管理模式在住院医师规范化培训师资队伍建设中的实践 被引量:7

摘要 住院医师规范化培训(住培)师资队伍是培训质量的重要保证。针对住培师资管理中缺乏统一准入标准、培训制度不完善、考核办法操作性差、激励保障体制不健全、动态调整机制尚未建立的现状,宁波市第二医院基于全生命周期管理的理念,建立统一师资标准,严把准入关;开展分层次的系统师资培训,提升师资教学能力;完善多方考评体系,形成相对全面、客观的带教质量评价标尺;有效运用评价结果,将其应用到绩效管理和职业生涯发展规划中,强化师资激励效果;加强效期管理,在师资数量、质量上均实施动态调整。通过对住培师资队伍的遴选、培训、考核、评价、激励等方面,实施全方位、系统性、精细化管理,形成了住培师资队伍建设的全生命周期管理路径,逐步建立规范的师资管理体系,有效提升住培质量。住培师资队伍建设是一项长期的战略工程,今后要在师资全周期管理中进一步完善师资培训机制、强化师资激励制度、持续改进带教质量等关键环节来确保培训质量,提高住培实效。 The teaching staff in standardized residency training programs are important guarantee of training qualities.Current faculty management of the residency training programs lack of uniform access criteria,good training system,assessment system of strong operability,appropriate incentive systems and dynamic adjustment mechanisms.In this situation,Ningbo No.2 Hospital applied the concept of life-cycle management and established uniform standards for strict admission of faculty.The hospital also carried out systematic faculty training at different levels and improved their teaching abilities,and perfected the multi-party evaluation systems and formed a relatively comprehensive and objective evaluation scale for teaching qualities.Evaluations were applied in performance management and career development planning to enhance teacher motivation.Period management was strengthened effectively and dynamic adjustment was implemented in quantity and quality of the faculty.Through the implementation of all-round,systematic and detailed management in the process of faculty selection,training,assessment and evaluation,the whole life-cycle management path was formed in the construction of the teaching staff,standardized teacher management systems were established and the qualities of the standardized residency training was improved.The faculty construction is a long-term strategic project.In the future,it is necessary to further improve faculty training mechanisms,strengthen the incentive systems and promote faculty quality continuously,so that the training qualities and effectiveness of the standardized residency training could be ensured.
