摘要
企业人才生态系统作为由企业核心人才所处的内外部环境交互而形成的复合生态系统,正在逐步成为企业竞争的最主要能量来源。本研究从人力资源价值链视角出发,采用文献分析和实证分析的方法,构建企业人才生态系模型,识别创新型企业的人才生态系统评价因子,构建包括人才胜任力、组织能力、区域环境三个一级指标的人才生态系统评价指标体系。研究结果表明:在完善企业人才生态系统过程中,应该注重对于人才胜任能力开发,尤其应该关注基于岗位要求的能力培养;关注企业组织能力培养,为人才成长提供有力的制度保障;适度利用区域利好政策,实现企业人才生态系统绿色健康发展。
Enterprise talent ecosystem, a complex ecological system which formed by the external and internal environment within certain companies, is gradually becoming the main energy source during company competitions. This research started from the theory of human resource value chain, aiming to construct an evaluation model of such system and identifying evaluating factors of enterprise talent ecosystem by analyzing relevant documentaries and conducting empirical research. This study ended up by establishing an indicator system, which contains personnel competency, organizational capability and regional environment as the first class indicators. Conclusions indicate that when enterprises try to maintain their own ecosystems, they should: focus on exploration of talent competency, especially on fostering competency related to certain position; focus on cultivation of organizational capability to provide the talent with strong institutional guarantee; utilize regional policy properly to achieve a green and healthy development of the ETE.
