医护人员的情绪劳动与工作倦怠及工作满意度的关系 被引量:73

The relationships among emotional labor,job burnout and job satisfaction in medical staff

摘要 目的探讨医护人员情绪劳动、工作倦怠和工作满意度之间的关系。方法采用情绪劳动、工作倦怠和工作满意度问卷对147名医护人员进行测量。结果①情绪劳动与工作倦怠的关系:表面行为和耗竭、人格解体均呈正相关;深度行为、表达积极情绪分别均和人格解体、成就感降低呈负相关;隐藏消极情绪与工作倦怠各维度的相关均不显著。②情绪劳动与工作满意度的关系:深度行为和表达积极情绪维度分别与工作满意度呈正相关;表面行为和隐藏消极情绪与工作满意度的相关均不显著。③工作倦怠在情绪劳动和工作满意度之间的中介作用:情绪耗竭在表面行为和工作满意度之间起到了完全中介作用;个体成就感在深度行为和工作满意度之间起到了完全中介作用;个体成就感在表达积极情绪和工作满意度之间起到了部分中介作用。结论情绪劳动会影响到医护人员的工作倦怠和工作满意度,积极的情绪劳动有助于降低工作倦怠,提高工作满意度。 Objective To explore the relationships among emotional labor,job burnout and job satisfaction in medical staff. Methods 147 medical staff were recruited and investigated with the Emotional labor Scale,Maslaeh Burnout Inventory-Chinese version and Job Satisfaction Questionnaire. Results (1)The relationship between emotional labor and burnout: The factor of surface acting was positively correlated with the factors of emotional exhaustion and depersonalization; The factors of deep acting and expression of positive emotion were both negatively correlated with the factors of depersonalization and low personal accomplishment; There was no significant correlation between the factor of suppression of negative emotion with each factor of job burnout. (2)The relationship between emotional labor and job satisfaction: The factor of deep acting and expression of positive emotion were both positively correlated with job satisfaction,while there was no significant correlation between the factors of surface acting,suppression of negative emotion with job satisfaction. (3)The job burnout mediated the relationship between emotional labor and job satisfaction. Among which,emotional exhaustion fully mediated the relationship between surface acting and job satisfaction,personal accomplishment fully mediated the relationship between deep acting and job satisfaction,personal accomplishment partly mediated the relationship between expression of positive emotion and job satisfaction. Conclusion Emotional labor can influence job burnout and job satisfaction of medical staff. Positive emotional labor is beneficial to reduce job burnout and improve job satisfaction.
