心理所有权与组织公民行为的相关性分析——基于本土企业的视角和浙江企业的实证 被引量:71

摘要 组织公民行为是组织平稳和有效运行的保障与关键,在经济全球化的环境中,中国本土企业急切需要加强和提高员工的组织公民行为。而组织公民行为是心理所有权的结果变量,在西方企业员工持股的情况下两者之间呈现正相关关系。那么,在员工缺乏财产所有权的中国本土企业中,是否也存在员工心理所有权以及对组织公民行为的影响是有待证明的。通过问卷调查和分析,不仅证明本土企业员工心理所有权的存在以及与组织公民行为密切相关,而且证明情感承诺和规范承诺是员工心理所有权与组织公民行为的中介变量,情感承诺起完全的中介作用,规范承诺起部分的中介作用。这对于本土企业培育和提高员工心理所有权,促进和提高其组织公民行为及企业生存能力具有重要的启示与作用。
