领导者的自主支持与员工创造性绩效的关系 被引量:10

Relationship between Leaders' Autonomy Support and Creative Performance of Employees

摘要 以自我决定理论为基础,本研究通过对150名企业员工进行问卷调查探讨了领导自主支持行为通过影响员工的心理需求,进而激发员工的内部动机以及外部动机内化,最后促进员工创造性绩效的可能性。结果发现:(1)领导的自主支持对员工内在心理需求的满足产生显著影响,尤其对关系需求具有显著的预测作用;(2)员工内在心理需求满足对内部动机以及外在动机内化产生显著的影响,尤其是对自主动机具有显著的预测作用;(3)员工的自主性动机对创造性绩效具有显著影响,而控制性动机对创造性绩效没有显著影响;(4)领导的自主支持→内在心理需求满足→情境性工作动机→创造性绩效存在着显著的因果路径关系。 Based on Self - Determination Theory,the present study,through the questionnaires of 150 valid samples validated the possibility of leaders' autonomy support stimulated employees' satisfaction of basic psychological needs,then impactd their work motivation,at last promoted creativity performance.The results showed that:a) the leaders' autonomy support impacts the satisfaction of the intrinsic needs significantly,particularly on forecasting the relatedness need.b) the basic psychological needs can stimulate the intrinsic motivation and extrinsic motivation internalization,particularly on forecasting the autonomy motivation.c) the autonomy motivation has significant effects on individuals' creativity performance, while we didn't find the significant correlation between the control motivation and individuals' creativity performance. d) the path:Autonomy support→Intrinsic need satisfaction→Situation of the work motivation→Creativity performance has remarkable causal relationship.
