急诊科护士抗逆力与隐性缺勤间的关系:职业承诺的中介效应 被引量:12

The impact of emergency nurses'resilience on presenteeism:the mediating effect of professional commitment

摘要 目的了解急诊科护士抗逆力、职业承诺、隐性缺勤的现状,分析职业承诺在抗逆力与隐性缺勤间的中介效应。方法采用便利取样法,于2021年8月至9月采用一般资料调查表、医护人员抗逆力评价量表、护士职业承诺量表、斯坦福隐性缺勤量表对上海市3所三级甲等医院320名急诊科护士进行横断面调查。结果急诊科护士抗逆力、职业承诺、隐性缺勤条目总分分别为(70.78±8.99)分、(82.10±8.61)分、(16.96±3.85)分;护士抗逆力、职业承诺、隐性缺勤间均存在相关性(P<0.01),护士职业承诺在抗逆力与隐性缺勤之间存在部分中介作用,中介效应占比为60.7%。结论急诊科护士抗逆力和职业承诺可直接预测隐性缺勤状况,职业承诺在抗逆力对隐性缺勤的影响中起到了部分中介作用。因此护理管理者可通过加强护士的抗逆力水平及提高护士职业承诺,以降低隐性缺勤状况,提升护理质量。 Objective To explore the status quo of emergency nurses'resilience,professional commitment,presenteeism,and analyze the mediating effect of occupational commitment on resilience and presenteeism.Methods A total of 320 emergency nurses from 3 Class Ⅲ hospitals in Shanghai were selected by convenient sampling from August to September 2021.They were investigated with the general information questionnaire,medical staff resilience evaluation scale,nurse professional commitment scale,and Stanford Presenteeism Scale.Results The total scores of resilience,professional commitment,and presenteeism of nurses in emergency department were(70.78±8.99),(82.10±8.61),(16.96±3.85),respectively.There was a correlation among nurses'resilience,professional commitment and presenteeism(P<0.01).Nurses'professional commitment had a partial mediating effect between resilience and presenteeism,and the mediating effect accounted for 60.7%.Conclusion The resilience and professional commitment of emergency nurses can directly predict presenteeism.Nurses'professional commitment has a partial mediating effect between resilience and presenteeism.Therefore,managers can strengthen nurses'resilience and professional commitment to reduce presenteeism and improve the quality of care.
