组织中个体创新的嵌入性悖论:地位竞争的作用机制

The Embeddedness Paradox of Organizational Innovation:The Role of Different Status Competition

摘要 目前,越来越多的研究指出组织的地位竞争可以有效化解个体创新的嵌入性悖论。但在不同嵌入性视角下,员工的结构、关系和时间等嵌入性程度如何影响其地位竞争与创新行为的关系仍不清晰。基于227名员工的调查数据,研究表明,员工的威望型地位竞争动机正向影响其创新行为。个体在组织的关系性网络、结构性网络和时间性网络中的嵌入性程度变化,会通过非正式地位、正式地位以及组织资历和行业经验调节个体地位竞争与创新行为之间的关系。 At present,more and more studies point out that the organizational status competition can effectively resolve the embeddedness paradox of individual innovation.However,it is still unclear how the degree of embeddedness,such as structure,relationship and time of employees,affects the relationship between status competition and innovation behavior under different embeddedness perspectives.Based on the survey data of 227 employees,the research shows that prestige status competition positively affects individual innovation behavior.The degree of individual embeddedness in the relational network,structural network and temporal network of the organization will regulate the relationship between individual status competition and innovation behavior through informal status,formal status,organizational qualifications and industry experience.
