摘要
微躺青年群体在内卷和躺平的缝隙中达到微妙的平衡状态,如何像微躺青年一样与压力和解,该议题尚未得到充分的理论解释。文章基于自我决定理论与个体—环境匹配理论,运用CLDS2016截面调查数据,聚焦18~35岁的青年员工群体,探讨职业兴趣获得对工作压力的影响作用与干预机制,构建了一个有调节的中介模型用以实证检验。研究发现,青年员工职业兴趣的获得有效缓解了工作压力。进一步分析表明,职业兴趣通过影响成长型需求满足作用于工作压力,成长型需求满足在职业兴趣与工作压力间发挥部分中介作用。工作自主氛围调节了职业兴趣与工作压力间的关系,高自主氛围的调节优化了压力干预机制的整体效用。组织可以通过激励与培养青年员工的职业兴趣,促进其成长型职业需求的满足,进而有效缓解工作高压体验,同时通过积极营造工作自主氛围以提高工作压力的缓解效果。
The“Slightly lying youth”group has reached a delicate balance in the gap between inner volume and lying flat.How to reconcile with work pressure like“Slightly lying youth”has not been fully revealed in theory.Based on the self-determination theory and individual-environment fit theory,this paper focuses on the young employees aged 18-35 through the cross-sectional survey data of CLDS2016,discusses the impact and intervention mechanism of their career interest acquisition on work pressure,and constructs a regulated intermediary model for empirical test.The study found that the acquisition of young employees’career interest effectively alleviated the increase of work pressure.Further analysis shows that career interest acts on work pressure by affecting growth demand satisfaction,and growth demand satisfaction plays a partial intermediary role between career interest and work pressure.Work autonomy atmosphere regulates the relationship between career interest and work pressure,and the regulating effect of high autonomy atmosphere optimizes the effectiveness of pressure intervention mechanism.Organizations can stimulate and cultivate young employees’career interests to promote the satisfaction of their career growth demand,so as to effectively manage the work pressure experience.At the same time,it is suggested that organizations actively create an atmosphere of work autonomy.
