摘要
目的了解广东省精神科护士工作生活质量和离职倾向的现况,分析精神科护士工作生活质量对其离职倾向的影响。方法采用一般资料调查表、离职倾向量表及护士工作生活质量量表,对2019-05-01-2019-06-30广东省34家精神科1874名护士进行调查。使用Mann-Whitney U检验、Kruskal Wallis H检验和多元线性回归对数据进行分析。结果护士工作生活质量总均分(3.07±0.68)分;管理人员工作生活质量得分高于临床护士,U=141506.00,P<0.01;不同级别医院护士工作生活质量得分差异有统计学意义,H=25.50,P<0.01。护士离职倾向均分为(2.31±0.71)分;不同性别(U=219484.00,P<0.01)、年龄(H=62.96,P<0.01)、婚姻状况(U=344346.00,P<0.01)、子女数量(H=33.72,P<0.01)、职务(U=126726.00,P<0.01)、临床工作时间(H=67.33,P<0.01)、精神科工作时间(H=59.30,P<0.01)、聘用方式(U=394319.00,P<0.01)和医院级别(H=15.69,P<0.01)护士离职倾向得分差异有统计学意义。多元回归分析结果显示,性别(t=2.32,P=0.02)、年龄(t=-7.48,P<0.01)、医院类型(t=2.38,P=0.02)、工作保障(t=-6.30,P<0.01)、自我成长(t=-5.41,P<0.01)以及工作变化(t=4.50,P<0.01)与离职倾向相关。结论精神科护士工作生活质量处于中等水平,与其离职倾向相关,应在工作保障、工作变化和自我成长等方面,采取针对性措施以提高护士工作生活质量,降低离职倾向。
Objective To investigate the current condition of quality of working life and turnover intention among psychiatric nurse and analyze the correlation between them.Methods Totally 1874 nurses were recruited by convenience sampling in 34 psychiatry hospitals in Guangdong Province from May 1 to June 30,2019.They were investigated using the Quality of Nursing Work Life Scale(QNWLS)and Turnover Intention Scale.Mann-Whitney Utest,Kruskal Wallis Htest and multiple linear regression were used to analyze the data.Results The total average score of nurses’quality of work and life was 3.07±0.68.The score of quality of work life of managers was higher than that of clinical nurses,U=141506.00,P<0.01.There was significant difference in the scores of nurses’quality of work and life in different levels of hospitals,H=25.50,P<0.01.The average score of nurses’turnover intention was 2.31±0.71.There were significant differences in the scores of turnover intention among nurses of different gender(U=219484.00,P<0.01),age(H=62.96,P<0.01),marital status(U=344346.00,P<0.01),number of children(H=33.72,P<0.01),position(U=126726.00,P<0.01),clinical working hours(H=67.33,P<0.01),psychiatric working hours(H=59.30,P<0.01),employment mode(U=394319.00,P<0.01)and hospital level(H=15.69,P<0.01).Multiple regression analysis showed that gender(t=2.32,P=0.02),age(t=-7.48,P<0.01),hospital type(t=2.38,P=0.02),job security(t=-6.30,P<0.01)and self-growth(t=-5.41,P<0.01)and job change(t=4.50,P<0.01)were related to turnover intention.Conclusions The quality of work and life of psychiatric nurses is at a medium level,which is related to their turnover intention.Targeted measures should be taken in the aspects of job security,job change and self-growth to improve the quality of work and life of nurses and reduce their turnover intention.
